1.誘因
如果這個人生產出100樣東西,那個人只生產出10樣東西,但兩者卻得到同樣的獎賞。大家覺得怎麼樣?
那個生產出100樣東西的人見自己那麼努力、那麼優秀,卻竟然和那個懶惰、平庸的人有同樣的待遇,自然不服氣。 以後就不再那麼賣力了。

所以為了要讓一個團體高效運作,管理者必須要公平以待、有原則性:
誰做得好,就給多一點獎賞
誰做得沒那麼好,就給少一點獎賞
誰長期做得不合乎自己的標準,那就請他另謀高就:這份工作不適合他,他未能發揮自己的真正所長
這樣公正地根據人的表現而給予待遇,是善法來的。佛陀過去世就是因為不斷這樣行持,而以在家人身份感得充滿財富的善報,在成佛時感得充滿七聖財(信財、戒財、慚財、愧財、聽聞財、施捨財、慧財)的果報,而且擁有‘軀體如榕’ (身形圓滿,,上下比例相稱——身體的高度與兩臂平伸的寬度相等。)和 ‘垂手及膝’ (手臂既不太短(無法觸膝),也不會過度誇張,而是剛好能自然及膝。)兩種大人物的相(DN30)--對應‘不偏不倚’的業
要注意,我們做的每個決定必須是遠離貪、嗔、癡的,盡量以公正、善意、不傷害、利益雙方為原則;能如此做到就是善業,反之就是不善業
聰明的管理者,應該要讓被管理者找到當中的意義和利益,自願喜歡上自己的工作。
我們試圖控制的話,是行不通的。
推他一下,他才行一步;他自己根本沒有動力走下去。
所以我們要思考---究竟如何才能啟發他,讓他愛上自己的工作呢?
2.監管
就算員工們是喜歡自己的工作的;但試想像,假如沒人監管辦公室,員工們會做些什麼?
應該都會偷偷地把時間用在掃 facebook, IG, threads 了,對嗎?😂
然後原本是十個人一天能做得完的事情,因為大家都偷懶,現在要五天,甚至是十天才做得完
所以必須要有監管,例如安裝閉路電視,要求定時報告進展、設立監察團隊
這不僅是為了推高整個團體的表現,還是在幫他們提升自己的心靈水平、快樂水平。
為什麼這樣說? 佔便宜、偷懶其實是屬於貪、‘昏沉’和‘睡眠’這些不善心所來的。
根據《論藏》,所有不善心都有無慚、無愧等不善心所。
當我們的心是不善、有煩惱時,肯定是不舒服的。
假如我們能夠設定一些監管制度,就能讓人提起慚愧之心、增長善心的密集度。根據《論藏》,當一個人的心是處於善的狀態時,一定是輕鬆寧靜(passaddhi)、輕快(lahutā)、柔軟(mudutā)、適合工作(kammaññatā)、熟練(pāguññatā)的。
這不僅有助增長內心的清爽和舒適,改善了精神健康、快樂水平,也能提升工作效率。
但當然,設立監管機制的前提,是要員工本身已經喜歡上這份工作。強迫只會適得其反而已。
3.競爭
教授教導,也可以設立比賽、競爭來提升整個群體的表現;根據排名來給予報酬、獎賞
但編輯認為,這有商榷的餘地。
因為競爭有分良性競爭,也有分惡性競爭。
關於惡性競爭,管理者是絕對要抑制、阻止的。
為什麼?惡性競爭就是為了要贏,而不擇手段:欺騙、設計陷害、抄襲、迫害、離間、設障、互相傷害
這是無助提升整個團體的表現的。原本大家一起分工合作,能生產出一百樣東西;但現在來黨派鬥爭,可能最後什麼都生產不出來,甚至摧毀了原本的建設,兩敗俱傷,也傷了管理者。
這也會滋長了大家的貪、嗔、癡,我慢心—想要贏別人、比人好
良性競爭則是好事。
良性競爭大概有兩種。
第一種,就是大家把它當作是有趣的遊戲,全力以赴,但不計較輸贏得失。這樣整個群體便更有動力,得以有更大的生產力。
然而,在現實生活中,大家的心靈水平不可能這麼高的。大家都執著金錢、名譽、權力、地位,不可能不把輸贏得失當作一回事。
如果是這樣,管理者就要設法制止大家相互之間的敵意和傲慢心。
可以怎樣做到?
排名較高的,固然可以獲得更高的報酬。但當整個群體因此而獲得更大的利潤時,那些輸了、或者排名較低的隊伍,依然可以享有優勝者、或者大家成功所帶來的部分利潤。簡而言之,就是把大家的利益、整個群體的利益緊扣在一起。這樣大家既有上進的動力,也不會因為競爭的緣故而互相傷害、破壞了,而是共同前進。
而且,為了雙互競爭者的精神健康、快樂。應該把以下的觀念灌注在他們的心中:
雖然說是競爭,但我們目標不是要打倒別人、贏別人。它只是自己增長、進步的過程罷了,不用覺得我比人好、我和人平等、我比人差—滋長我慢心。
贏了,分析自己為什麼會贏,進一步提升自己的優勢,精益求精;同時以對手的過失來提醒自己不要犯他們的錯

同樣地,當一位領袖本身具備崇高的德行:無私、沒有私心;具備慈、悲、喜、捨這四無量心;以四攝法(1.餽贈 2.好聽親密的話 3.有利益的建議和行為 4.平等共處、同甘共苦)攝集別人;不傷害他人;擁有一切善法、美德;真的為了別人的福祉和快樂而存在時;是會主動吸引到人們為他無私效勞的。
當手下尊敬自己、信任自己時,自然會很賣力地工作,為我們帶來快樂,間接推高整個團體的效能
這就是四種管理的手段了

**1. Incentives**
If one person produces 100 items and another produces only 10, yet both receive the same reward — how does that feel?
The one who produced 100, seeing how hard and how well they worked, yet receiving the same treatment as the lazy and mediocre person, will naturally feel it is unfair — and will stop working so hard.
The lazy and mediocre person, seeing that they can do poorly and still receive the same treatment as the excellent one, will think it is great — and will stay lazy.
The company will soon collapse.
So for a group to operate efficiently, the manager must be fair and principled:
- Those who do well receive more reward.
- Those who do less well receive less.
- Those who chronically fail to meet the standard should be asked to seek work elsewhere: this job does not suit them; they have not been able to use their true strengths.
Treating people fairly according to their performance is a wholesome dhamma. In his past lives the Buddha continually practised in this way, and as a householder he therefore received the wholesome result of abundant wealth. When he attained Buddhahood he received the fruit of being filled with the seven noble treasures — the treasures of faith, precept, moral shame, moral dread, learning, generosity, and wisdom — and he also possessed two of the marks of a great man (*DN* 30): a body “proportioned like a banyan tree” (a well-rounded form, upper and lower parts in balance — height equal to the span of the arms outstretched) and arms that reach the knees (neither too short to touch the knees, nor exaggerated, but naturally reaching the knees). These correspond to the kamma of being impartial and even-handed.
Every decision must be free of greed, aversion, and delusion, and guided as far as possible by fairness, goodwill, non-harm, and mutual benefit. Done this way, it is wholesome action; the opposite is unwholesome action.
A wise manager helps people find meaning and benefit in the work, so that they come to like it of their own accord.
Trying to control them does not work.
Push them once, they take one step; they have no inner drive to keep going.
So we must ask: how can we inspire them to love their work?
**2. Supervision**
Even if staff like their work, imagine there is no supervision in the office. What will they do?
They will quietly spend time on Facebook, Instagram, and Threads, right?
Work that ten people could finish in a day then takes five days, or even ten, because everyone slacks off.
So supervision is necessary: CCTV, regular progress reports, a monitoring team.
This is not only to raise group performance; it also helps raise their inner quality and happiness.
Taking advantage and slacking off belong to greed, sloth, and torpor — unwholesome mental factors.
According to the Abhidhamma, all unwholesome mind-states include shamelessness, fearlessness of wrongdoing, and other unwholesome factors.
When the mind is unwholesome and defiled, it is certainly uncomfortable.
If supervisory systems are set up, people can arouse a sense of shame and moral dread, and increase the density of wholesome mind.
According to the Abhidhamma, when the mind is wholesome it is accompanied by tranquillity (*passaddhi*), lightness (*lahutā*), softness (*mudutā*), wieldiness (*kammaññatā*), and proficiency (*pāguññatā*).
This refreshes and eases the mind, improves mental health and happiness, and also raises efficiency.
Of course, supervision works only if people already like the job. Coercion backfires.
**3. Competition**
The professor taught that contests and competition can also raise group performance, with pay and rewards according to ranking.
The editor thinks this needs qualification.
Competition can be healthy or vicious.
Vicious competition must be restrained and stopped by the manager.
Why? Vicious competition is winning at all costs: deception, framing, plagiarism, persecution, sowing discord, putting up obstacles, and mutual harm.
It does not raise group performance. Work that, through cooperation, could produce a hundred items may, through factional fighting, produce nothing — even destroy what was already built. Both sides lose, and the manager is harmed too.
It also feeds greed, aversion, delusion, and conceit — the wish to beat others and be better than them.
Healthy competition is a good thing. There are roughly two kinds.
The first: people treat it as an interesting game, give their best, and do not cling to winning or losing. The whole group then has more drive and higher productivity.
In real life, however, people’s inner level is rarely that high. They cling to money, fame, power, and status, and cannot treat winning and losing as nothing.
In that case, the manager must curb hostility and conceit among them.
How? Those ranked higher may receive higher pay. But when the whole group thereby earns greater profit, the losing or lower-ranked teams still share part of the profit that the winners — and the group’s success — have generated. In short, individual interest and group interest are bound together. People then have incentive to improve, yet do not harm or sabotage one another; they advance together.
For the mental health and happiness of those competing, this view should be planted in their minds:
Although it is called competition, the aim is not to knock others down or beat them. It is only a process of one’s own growth. There is no need to feel “I am better,” “I am equal,” or “I am worse” — that only feeds conceit.
If you win: analyse why you won, strengthen your advantages, keep refining; and use the opponent’s faults as a reminder not to make the same mistakes.
If you lose: analyse why you lost, then improve; and absorb the other’s strengths so that next time you do better.
Such healthy competition brings no pain or harm; it brings happiness and growth.
**4. Leadership and trust**
The editor has heard of someone who, without calculating gain and without asking anything in return, went of their own accord to serve a priest. Why? Because they admired his virtue.
Likewise, when a leader has lofty virtue — selflessness and no private agenda; the four immeasurables of loving-kindness, compassion, empathetic joy, and equanimity; the four ways of gathering people (giving; kind and intimate speech; beneficial advice and action; equality, sharing weal and woe); non-harm; all wholesome qualities and virtues; and truly exists for others’ welfare and happiness — people are naturally drawn to serve them without self-interest.
When subordinates respect and trust you, they work hard of their own accord, bring you happiness, and indirectly raise the effectiveness of the whole group.
These are the four means of management.

Nếu người này sản xuất 100 món, người kia chỉ 10 món, nhưng cả hai nhận cùng phần thưởng — cảm thấy thế nào?
Người làm ra 100 món thấy mình nỗ lực, xuất sắc, lại bị đối xử ngang với kẻ lười biếng, tầm thường, ắt bất phục, rồi không còn cố nữa.
Kẻ lười thấy mình kém cỏi vẫn được đối xử như người xuất sắc — sướng quá! Rồi tiếp tục lười.
Công ty chẳng bao lâu sẽ sụp. 😂
Muốn tập thể vận hành hiệu quả, người quản lý phải công bằng, có nguyên tắc:
- Ai làm tốt, thưởng nhiều hơn.
- Ai làm kém hơn, thưởng ít hơn.
- Ai lâu dài không đạt chuẩn của mình, hãy mời tìm việc khác: công việc này không hợp, họ chưa phát huy sở trường thật sự.
Đãi ngộ công chính theo thành tích như vậy thuộc thiện pháp. Đức Phật trong các đời quá khứ vì thường xuyên hành trì như thế nên với thân phận cư sĩ cảm được quả thiện là đầy đủ của cải; khi thành Phật cảm được quả báo đầy đủ bảy thánh tài (tín tài, giới tài, tàm tài, quý tài, văn tài, thí tài, tuệ tài), và có hai tướng đại nhân (*DN* 30): “thân như cây đa” (thân hình viên mãn, tỷ lệ trên–dưới cân xứng — chiều cao bằng bề ngang khi dang hai tay) và “tay dài chạm gối” (tay không quá ngắn đến mức không chạm gối, cũng không phóng đại quá mức, mà vừa đủ dài, tự nhiên chạm gối) — tương ứng với nghiệp “không thiên lệch”.
Cần lưu ý: mỗi quyết định phải xa rời tham, sân, si; cố lấy công chính, thiện ý, không tổn hại, lợi ích đôi bên làm nguyên tắc. Làm được vậy là thiện nghiệp; ngược lại là bất thiện nghiệp.
Người quản lý thông minh nên giúp người được quản lý thấy ý nghĩa và lợi ích trong công việc, tự nguyện yêu việc của mình.
Cố kiểm soát thì không xong.
Đẩy một cái, họ mới bước một bước; bản thân không có động lực đi tiếp.
Vậy phải nghĩ: làm sao khơi dậy để họ yêu công việc của mình?
**2. Giám sát**
Dù nhân viên thích việc, thử tưởng tượng không ai giám sát văn phòng, họ sẽ làm gì?
Chắc lén dùng thời gian lướt Facebook, Instagram, Threads, phải không? 😂
Việc mười người một ngày làm xong, vì ai cũng lười, thành năm ngày, thậm chí mười ngày.
Nên phải có giám sát: lắp camera, yêu cầu báo cáo tiến độ định kỳ, lập nhóm theo dõi.
Điều này không chỉ để nâng thành tích cả nhóm, mà còn giúp nâng mức tâm và mức hạnh phúc của họ.
Chiếm tiện nghi, lười biếng thuộc tham, hôn trầm và thụy miên — những tâm sở bất thiện.
Theo A-tỳ-đàm, mọi tâm bất thiện đều có vô tàm, vô quý và các tâm sở bất thiện khác.
Khi tâm bất thiện, có phiền não, ắt không dễ chịu.
Nếu lập chế độ giám sát, có thể khiến người khởi tâm tàm quý, tăng mật độ tâm thiện.
Theo A-tỳ-đàm, khi tâm ở trạng thái thiện, ắt có khinh an (*passaddhi*), khinh khoái (*lahutā*), nhu nhuyến (*mudutā*), thích ứng công việc (*kammaññatā*), thuần thục (*pāguññatā*).
Điều này giúp tâm trong trẻo, dễ chịu, cải thiện sức khỏe tinh thần và hạnh phúc, đồng thời nâng hiệu suất.
Nhưng tiền đề là nhân viên đã yêu việc. Ép buộc chỉ phản tác dụng.
**3. Cạnh tranh**
Giáo sư dạy có thể lập thi đua, cạnh tranh để nâng thành tích cả nhóm, trả thù lao theo thứ hạng.
Biên tập cho rằng điều này còn cần bàn.
Cạnh tranh có lành và có ác.
Cạnh tranh ác, người quản lý tuyệt đối phải kiềm chế, ngăn chặn.
Vì cạnh tranh ác là để thắng mà không từ thủ đoạn: lừa dối, bày mưu hãm hại, đạo nhái, bức hại, ly gián, đặt chướng ngại, tổn thương lẫn nhau.
Nó không giúp nâng thành tích tập thể. Vốn phân công hợp tác có thể làm ra một trăm món; nay bè phái đấu đá, có khi chẳng làm ra gì, thậm chí phá hủy những gì đã xây. Hai bên đều thiệt, quản lý cũng tổn.
Nó còn nuôi tham, sân, si, mạn — muốn thắng người, muốn hơn người.
Cạnh tranh lành là việc tốt. Đại khái có hai loại.
Loại một: coi đó như trò chơi thú vị, dốc sức, không chấp thắng thua. Cả nhóm sẽ có động lực hơn, năng suất cao hơn.
Nhưng đời thực, mức tâm mọi người không cao đến thế. Ai cũng chấp tiền bạc, danh vọng, quyền lực, địa vị, không thể coi thắng thua như không.
Nếu vậy, quản lý phải tìm cách ngăn thù hận và ngã mạn giữa họ.
Làm sao? Hạng cao hơn đương nhiên được thù lao cao hơn. Nhưng khi cả nhóm nhờ đó có lợi nhuận lớn hơn, các đội thua hoặc hạng thấp vẫn được hưởng một phần lợi nhuận do người thắng và sự thành công của cả nhóm mang lại. Nói ngắn: buộc lợi ích cá nhân với lợi ích cả nhóm. Mọi người vừa có động lực tiến lên, vừa không vì cạnh tranh mà hại nhau, phá nhau, mà cùng tiến.
Và vì sức khỏe tinh thần, hạnh phúc của người cạnh tranh, nên hun đúc quan niệm này vào tâm họ:
Dù gọi là cạnh tranh, mục tiêu không phải đánh đổ người khác, thắng người khác. Đó chỉ là quá trình bản thân tăng trưởng. Không cần cảm thấy ta hơn người, ta ngang người, ta kém người — ấy là nuôi ngã mạn.
Thắng: phân tích vì sao thắng, tăng ưu thế, tinh tiến hơn; đồng thời lấy lỗi của đối thủ nhắc mình đừng phạm.
Thua: phân tích vì sao thua, rồi cải thiện; đồng thời hấp thụ ưu điểm của đối phương, lần sau sẽ tốt hơn.
Cạnh tranh lành như vậy không đem khổ và tổn hại, mà đem vui và tăng trưởng.
**4. Lãnh đạo và tin tưởng**
Biên tập từng nghe có người không tính lợi ích, không cầu gì, tự nguyện đi phục vụ một vị linh mục. Vì sao? Vì kính phục đức hạnh của ông.
Cũng vậy, khi một lãnh tụ tự có đức hạnh cao: vô tư, không tư lợi; đủ từ, bi, hỷ, xả — bốn vô lượng tâm; dùng bốn nhiếp pháp (bố thí; lời nói dễ nghe, thân mật; lời khuyên và hành vi có lợi; bình đẳng cộng trú, đồng cam cộng khổ) để nhiếp phục người; không tổn hại người; có mọi thiện pháp, mỹ đức; thật sự tồn tại vì phúc lạc và hạnh phúc của người khác — ắt tự nhiên thu hút người ta vô tư phục vụ.
Khi thuộc cấp kính trọng và tin tưởng mình, họ tự nhiên làm việc hết sức, mang lại niềm vui cho ta, gián tiếp đẩy cao hiệu năng cả tập thể.
Đó chính là bốn phương tiện quản lý.

富有或貧窮,不過就是幾張我們 collectively 假裝是錢的紙片而已。有些人四處奔波打好幾份工,卻也不見得富有。搞不好健康還跟不上,最後就撐不住了。賺來的錢連治病都不夠。健康才是最重要的。他們完全不照顧自己。
這就是……
金錢的奴隸。
欲望的奴隸,被欲望所支配。誠然,人必須努力工作謀生,但也要在合理的範圍內。人不是機器,必須有休息的時間。有些人卻只想一直工作、賺更多。
但若不照顧自己,最終的結果……有些人還沒老就先去世了,在正值工作年齡的時候。
這就是……不愛惜自己的健康。」

In the worst cases, their health cannot keep up, so they ultimately fail. The money they earn isn’t even enough to treat their own illnesses. Health is the most important thing. They don’t take care of themselves at all.
This is exactly…
Slaves of money.
Slaves of desire, completely dominated by craving. It is true that people must work diligently to earn a living, but it should be within reasonable limits. Humans are not machines. We need time to rest. Yet some people only focus on working more and more.
But if they don’t take care of themselves, in the end… some die before they even grow old, right in the prime of their working years.
This is… not taking care of one’s own health.”

ทาสของความอยาก ถูกความอยากครอบงำ จริงอยู่เป็นคนต้องขยันทํามาหากิน แต่ให้อยู่ในขอบเขต คนนะไม่ใช่เครื่องจักรกล ต้องมีเวลาพักผ่อนบ้าง มีแต่จะทำงานให้ได้เยอะๆ
แต่ไม่ดูแลตัวเอง ผลสุดท้าย… บางคนยังไม่แก่เลยมาตายเสียก่อน ในวัยที่กำลังทำงาน
นี้แหละคือ.. ไม่รักษาสุขภาพตัวเอง…”

Không chừng sức khỏe không theo kịp, cuối cùng không trụ nổi. Tiền kiếm được mang đi chữa bệnh cũng chẳng đủ. Sức khỏe là quan trọng nhất. Họ không chịu chăm sóc bản thân chút nào.
Đây chính là…
Nô lệ của tiền bạc.
Nô lệ của dục vọng, bị dục vọng chi phối. Đúng là con người phải chăm chỉ làm lụng kiếm sống, nhưng phải trong giới hạn. Con người không phải là cỗ máy. Phải có thời gian nghỉ ngơi. Thế mà có người chỉ muốn làm việc nhiều hơn, nhiều hơn nữa.
Nhưng nếu không chăm sóc bản thân, kết quả cuối cùng… Có người chưa già đã qua đời, ngay ở độ tuổi đang làm việc sung sức.
Đây chính là… không biết giữ gìn sức khỏe của chính mình.”
